How To Build a Loyal Team of Coaches – And How to Pay Them…

Biggest reason coaching companies crash & burn instead of skyrocket?

What’s The ‘Revenue Capacity’ for That Role?

First, you must know how much revenue each team member is worth to your company. How much money can the company make with that person in the role?
 
You want to set up the profitability of that role so it can generate at least 5-8X what its paid.
 
So if I’m going to pay an instructor £1000/month, they need to be able to work with at least £5k – £8k/month worth of clients.
 
You’ll find that you either need to pay your coaches LESS. . . or start charging clients MORE . . .in order to have a profitable business.
 
Another reason why being the ‘cheapest’ option is never a great idea.
 

Create a Promotional Pathway Through Your Company

 
Tony Robbins said it best:
Your team need TWO things more than anything – growth and appreciation.

Show your coaches / specialists how they can progress through your company to earn more responsibility and skills, as well as financial compensation.
 
I divide all my specialist businesses into 3 ranks:
 
Junior Specialist
Senior Specialist
Master Specialist
This shows a clear progression structure and shows allows personal and professional growth for the team.

Assign Responsibilities to Each Level

 
Each level of specialist has certain responsibilities. In coaching, there are four key responsibilities that lead to the best client experience and team profitability:
 
Coaching
Community
Closing
Content
 
In my company, Junior specialists focus on COACHING & COMMUNITY. Get their “10,000 hours”. Crash course experience. Let them practice and get their feet wet.
 
Community work means engaging in our FB group, chatting lightly to prospects, or doing follow ups etc.
 
Senior Specialists have demonstrated they are ready to do COACHING + COMMUNITY + CLOSING
 
This means they have the option to move to a sales ambassador role, and gain additional compensation through taking consults, or even holding live seminars and workshops.
 
Finally, the Master Specialist does COACHING + COMMUNITY + CLOSING + CONTENT
 
However, the Master specialist does a lot more on the content side, and even training / recruitment of new talent. They more oversee the coaching work being done by the Juniros and Seniors.
 
We put in place compensation amounts for each level. Base pay, plus bonus incentives on top.
 
This way, your new apprentices can see a clear progression pathway. They can envision the possibilities they have within your company.
 
From Junior to Master Specialist… then to VP of Delivery…then perhaps to center manager or regional manager…
 
Then perhaps into operations, or creating a branch-off product or service that comes under your own group of companies.
 
When your team see that they can get all the rewards WITHOUT the risks and costs of ‘going it alone’… you’ll have impressive team retention and lifetime value.
 
And most importantly, it demonstrates that with you they can gain a career . . . not just a job.
